In the recruitment industry, talent search for marine & offshore oil & gas EPC projects is widely regarded as the hardest class of brief there is. Compared with standardised petrochemical production roles, offshore project positions have complex profiles, narrow talent pools and highly specific skill combinations — which makes the classic keyword CV search all but useless.
Challenge 1: a small, highly concentrated talent pool
Engineers with a complete offshore track record — especially on FPSOs, semisubmersible platforms and large offshore engineering vessels — are a limited population worldwide, and they are heavily concentrated in a handful of shipyards and engineering companies. Few are reachable through public channels; many strong candidates never appear on job boards at all and can only be approached through industry networks.
Challenge 2: a unique combination of skills
A single offshore role usually demands design-code knowledge, hands-on project experience and offshore-ready language and working conditions all at once. Take structural engineers: clients want familiarity with DNV, ABS and other class-society rules, a full design or construction cycle under the candidate's belt, and willingness to work offshore in rotation. When all three must overlap, match rates are extremely low.
Challenge 3: schedule pressure while competitors chase the same people
Offshore hiring demand nearly always sits on hard milestones: miss the start window and the whole programme slips. Meanwhile several contractors and subcontractors are often searching on the same project at the same time, so a candidate may field multiple calls in a single day and their decision window shrinks dramatically.
